Discover why generic praise falls flat and how tailoring your recognition to each person’s style sparks genuine engagement and response.
Picture this: you surprise Laura with a big, heartfelt shout-out in your all-hands meeting…and she turns fifty shades of red and avoids eye contact for the rest of the day.
Meanwhile, Jeremy’s practically cartwheeling at the thought of being applauded in front of his peers. For some, public praise is their worst nightmare; for others, it’s pure delight. On the other hand, some people live to give and receive little gifts, but others treat a bunch of flowers like unwanted clutter.
Appreciation is the rocket fuel of any team, but only if it actually lands.
A generic “Great job!” is like tossing socks at someone who really wanted noise-cancelling headphones. If you're in a management position (or just want to be a halfway decent teammate), your recognition mission is simple: learn each person’s appreciation style and deliver your “thank you” in the flavor they crave. Nail that, and you’ll turn “meh” days into “heck yeah” moments, one perfectly tailored compliment at a time.
Why Personalizing Appreciation Is a Game-Changer
As humans, we're wired to crave recognition - ancestral tribes relied on social approval for their survival, and a pat on the back still floods our brains with a hit of dopamine. There are several reasons why this is crucial within a team:
Morale rockets sky-high
When you nail someone’s sweet spot, they’ll never (ok, rarely) dread a Monday and will always go the extra mile.
Trust levels up
Personalized shout-outs scream, “I see you” and who doesn’t want to feel seen (whether they admit it or not).
Teams click
When everyone feels understood, even group projects become less “herding cats” and more “dream team.”
Retention goes up
Happy humans stick around. It’s that simple.
In short: personalized appreciation is like CTRL + Z for bad vibes.
The Five Appreciation Styles
A simple but effective framework for appreciation comes from Gary Chapman and Paul White's book, "The 5 Languages of Appreciation in the Workplace", which shows that we each have unique 'thank you' languages at work. Here are the five styles to help you deliver recognition in a way that truly resonates:
Words of Affirmation
What is it: Specific verbal or written praise.
How to give it: Offer timely, detailed shout-outs via Slack, email, or a handwritten note.
Quality Time
What is it: Undivided attention.
How to give it: Schedule (and don't cancel) one-on-ones or coffee chats with no agenda.
Acts of Service
What is it: Helpful actions that offer support.
How to give it: Volunteer for tedious tasks or clear blockers without being asked.
Tangible Gifts
What is it: Thoughtful little tokens or treats.
How to give it: Surprise them with their favorite snack, book, or desk trinket.
Physical Touch
This can be a weird one at work, but it doesn't need to be, I prefer to call it 'Physical Cheers'.
What is it: Appropriate physical gestures.
How to give it: Celebrate wins with high-fives, fist bumps, a handshake or a supportive pat on the back.
Quick Quiz: Not sure which style someone has? Pay attention to how they thank you, it's the easiest way to tell their appreciation style. Or just ask, “How do you like your kudos served?”
How to Make It Stick?
Turning one-off 'thanks' into a habit takes more than good intentions, you need to proactively do it to make a difference to your team's morale long-term. Here are some practical moves to embed tailored recognition into your everyday routine:
People-watch in meetings: Notice who perks up at public praise versus who does the polite blush. It's a clear sign of someone's appreciation style.
User-manual mindset: Make a note of each person’s top appreciation style. Keep it handy, so you can refer to it when it's time to give kudos.
Mix & match: People do have more than one appreciation style - even the biggest 'Words of Affirmation' fan appreciates a surprise coffee run now and then.
Consistency is key: Random acts of kindness are great, but regular appreciation is legendary. Think weekly sticky-note drops, semi-regular happy hours or a monthly, "You nailed it" email round-up.
Keep it genuine: If it feels forced, it is forced. Always lead with authenticity - no robotic, “You’re a valued team member” scripts allowed. It's obvious and it'll backfire.
A Little Nudge to Get You Started
Tomorrow morning, pick one colleague who you're pretty confident you know their appreciation style. Send them a five-sentence note, book them for a 15-minute chat, or sneak their favorite snack onto their desk. Watch how fast their “thank you!” energy pays dividends back.
